    Institutional and competitive drivers on managers’ training and organizational outcomes

    Studies of the relationship between employee training and outcomes at the company level, in general, do not produce conclusive results. The objective of this paper is to analyze the drivers and outcomes of managers training. Drawing on institutional and economic-rational perspectives, this research explores the reasons why firms train their managers and which outcomes improve in response to training, to explain the ambiguity of the training effect on performance. To achieve the main objective, an empirical study was carried out on 374 Spanish firms. Findings support the idea that managers training is driven by institutional forces, particularly normative and mimetic forces, and to a lesser extent by competitive factors. That implies two different kinds of outcome are achieved by training managers: organizational legitimacy improves as well as organizational performance. While previous studies focus on the rational economic side of the training–outcome relationship, this paper aims to show the importance of the institutional forces in this relationship, looking at drivers and outcomes and so providing further explanations of the effect of training on performance.

    Critical Mass of Women on Boards and Firm Performance: Insights from Spanish State‑Owned Enterprises

    State-owned enterprises (SOE) are very important entities for the development of the economic and financial policy of the governments of countries. Despite policies to promote gender equality and the requirement of minimum quotas for women in management positions, the presence of women in these positions in the SOE continues to be very low. We carried out a study, using panel data, on the relationship between gender diversity in management positions and the results obtained by unlisted Spanish SOE during the years 2014–2021. Our results show that the presence of women in boardrooms positively affects the financial performance of SOEs, and in line with Kanter (1977), improvements are higher for a critical mass of women on boards.

    Determinants of employee training: impact on organizational legitimacy and organizational performance

    Employee training is one of the most studied human resource practices, as it is considered critical for organizational success. However, employee training and its impact on organizational performance have usually been studied from an economic-rational perspective, in terms of the economic and competitive advantages that companies can achieve by training employees. This study goes beyond the economic-rational approach and draws on institutional theory. We introduce contextual factors in the analysis of the determinants of employee training to complement the variables of competitive advantage and explain the relationship between employee training and organizational outcomes. Data were collected from 374 organizations using a questionnaire administered in Spain. The findings support the idea that both economic-rational and institutional determinants influence employee training. There are also two different kinds of outcome from training employees: organizational legitimacy improves at the same time as organizational performance.

    Social competence of entrepreneurs with disabilities

    There is a growing awareness of the fact that entrepreneurship, as a labour option for people with disabilities, is a way of inclusion in the professional world. Inspire of that, most of the literature is not concerned about that circumstance and its focus is on studying either the conditions of the entrepreneurial environment or the characteristics of entrepreneurs. As a result of this, it is necessary to analyse entrepreneurial competencies of people with disabilities; especially, those competencies that play an important role in the success of their entrepreneurial project, particularly social competences. Moreover, it is possible that, given the particular situation of people with disabilities, such a competence is more frequent in that collective. In carrying out our analysis, a research study is developed following a questionnaire conducted on 224 persons with certain disabilities. The results of such research study indicate a good of social competence level including empathy, organisational competence and service orientation. Furthermore, there is a significant relationship between social competence generally speaking, which involves in particular the service orientation dimension, on one hand, and both entrepreneurial condition and the most relevant factors of abandonment of a business, on the other hand. As a consequence of that, the importance of such competence for entrepreneurs with disabilities is emphasized.
